Organisational Creative Environment and Emotional Dynamics on the Innovativeness of Indonesian Private Broadcast Television Industry

ABSTRACT

The key success factor in the television broadcaster industry is to produce high quality and interesting television programmes continuously. In Indonesia, it is very rare to find the real breakthrough programmes in the television broadcasts, since they are mostly copycat from other international or local sources.  Therefore, in the Indonesian television broadcast industry, innovativeness (the capabilities to implement ideas) needs to be emphasized and is more important than creativeness (the capabilities to produce new ideas). Following Hurley and Hult’s (1998) definition and the trend of sociological-based innovation theory, the present study emphasizes on organisational innovativeness as the early stage of innovation process. The main issue in the social-based innovation is the organisational climate that guarantee employees to have a high quality of interactions among them in order to collaborate and share ideas. The present study applies dynamic capability approach as an underlying theory. The two aspects of organizational climate, which are, organisational creative environment and dynamics emotion (act as the independent variables) have been proposed by the present study to answer of how innovativeness (as dependent variable) exist. Coupling with organisational learning capability as a mediator variable and transformational leadership as a moderator variable, the present study provides a more robust model to deeply understand the early stage of the innovation process, where innovativeness resides. Unit analysis of the present study is organization, which are the Indonesian private television broadcaster. Data were collected through mail survey and totally 132 usable responses from both Indonesian nation-wide (11) and local (121) private television stations are accepted for the purpose of analysis. The results of the present study indicate that the constructs of organisational creative climate (i.e., creativity support, work characteristics, and creativity blocks) and emotional dynamics (i.e., dynamics of encouragement, dynamics of display freedom, and dynamics of reconciliation) are statistically served as significant predictors of organisational innovativeness of the Indonesian private television broadcasters. The two other dimensions of emotional dynamics (i.e., dynamics of experiencing and dynamic of identification) show no affect on the Indonesian private television broadcasters’ innovativeness. The young age of television broadcaster, the nature of industry, and the impact of national culture may explain these insignificant results. The results of the present study also support the mediation effects of organisational learning capability (i.e., dialogue and team decision-making) on the relationships between organisational climate (i.e., organisational creative climate and emotional dynamics) and organisational innovativeness. The present study does not find any convincing evidence to support the moderating effect of transformational leadership on the relationship between organisational climate (organisational creative climate and emotional dynamics) and organisational innovativeness except for dynamics of experiencing, which is one of the emotional dynamics dimensions. In addition, the finding reveals that none of the control variables (i.e., size, age, and TV coverage) significantly influences organisational innovativeness. Finally, in order to enhance innovativeness, the present study suggests that Indonesian private television broadcasters should develop appropriate creative climate and various positive emotions inside the organisation, implement dialogue and team decision making, and execute contextual transformational leadership.
